Abstract
This study attempted to suggest nursing manager leadership to improve nursing work performance by analyzing the effect of nursing manager leadership type on nursing work performance. The subject of the study was composed of a self-written questionnaire using a structured questionnaire of regular nurses with more than 6 months of experience working in outpatient clinics and wards at three tertiary hospitals in Seoul. The data were collected between October 13 and October 28, 2020, and then used 290 questionnaires, excluding insufficient responses. The analysis results were derived using the SPSS 25.0 program. The results of this study are as follows. First, as a result of analyzing the leadership types of nursing managers according to general characteristics, it was found that the transformational leadership differs according to the work experience in the current department and the length of time working with the current head nurse. The transactional leadership was found to differ depending on the type of work, total clinical experience, experience working in the current department, and the length of time working with the current head nurse. Second, as a result of analyzing nursing work performance, it was found that there were significant differences according to age, marital status, educational background, religion, total clinical experience, current hospital experience, current department career, and the length of time working with the current head nurse. Third, among the sub-factors of transformational leadership, charisma showed a positive correlation with nursing work performance and all sub-factors. The intellectual stimulation showed a positive correlation with the attitude toward nursing work, improvement of nursing work level, and nursing work performance. Individual consideration also showed a positive correlation with the attitude toward nursing work, improvement of nursing job level, nursing process application, and nursing job performance. The situational compensation of transactional leadership showed a positive correlation with the overall sub-factors of nursing work performance including nursing work performance and showed a linear relationship, but management by exception was not statistically significant. Fourth, as a result of confirming the factors influencing the nursing work performance, it was found that the transformative leadership of nursing managers and the experience working in the current hospital had a statistically significant effect. Based on the results of this study, it is suggested that the leadership of nursing managers is very important in improving nursing work performance, and in particular, professional and systematic career management, including reinforcing capabilities of transformative leadership, is necessary.

본 연구는 간호관리자 리더십 유형이 간호업무성과에 미치는 영향을 분석하여 간호업무성과향상을 위한 간호관리자 리더십을 제시하고자 시도되었다. 연구대상은 서울시 소재 상급종합병원 3개 병원의 외래와 병동에서 6개월 이상 근무경력을 가진 정규직 간호사로 구조화된 설문지를 이용한 자기기입식 설문조사로 이루어졌다. 자료수집은 2020년 10월 13일부터 10월 28일까지 수집되었고, 응답이 불충분한 자료를 제외한 최종 290명의 자료를 본 연구의 분석에 이용하였다. 모든 통계 분석은 SPSS 25.0 프로그램을 이용하여 분석결과를 도출하였다. 본 연구의 결과는 다음과 같다. 첫째, 일반적 특성에 따른 간호관리자 리더십 유형을 분석한 결과, 변혁적 리더십은 현 부서경력과 현 수간호사와 근무 기간에 따라 차이가 있는 것으로 나타났다. 거래적 리더십은 근무형태, 총 임상경력, 현 부서경력, 현 수간호사 근무기간에 따라 차이가 있는 것으로 나타났다. 둘째, 일반적 특성에 따른 간호업무성과를 분석한 결과, 연령, 결혼상태, 학력 수준, 종교, 총 임상경력, 현 병원경력, 현 부서경력, 현 수간호사와 근무기간에 따라 차이가 있는 것으로 나타났다. 셋째, 변혁적 리더십의 하위요인 중 카리스마는 간호업무성과와 간호업무성과의 모든 하위요인과 정(+)적 상관관계를 보였고, 지적자극은 간호업무 수행태도와 간호업무 수준향상, 간호업무성과에 정(+)적 상관관계를 보였다. 개별적 배려는 간호업무 수행태도, 간호업무 수준향상, 간호과정적용에 정(+)적 상관관계를 나타냈으며, 간호업무성과에도 정(+)적 상관관계를 나타냈다. 거래적 리더십의 상황적 보상은 간호업무성과와 전체 하위요인에 정(+)적 상관관계를 보여서 선형관계를 나타냈지만, 예외에 의한 관리는 간호업무성과와 간호업무성과 전체 하위요인에 통계적으로 유의하지 않게 나타났다. 넷째, 간호업무성과에 영향을 미치는 요인을 확인한 결과, 간호관리자의 변혁적 리더십과 현 병원경력이 유의한 영향을 미치는 것으로 나타났다. 본 연구결과를 토대로 간호업무성과를 향상 시키는데 있어서 간호관리자의 리더십은 중요하게 관리되어야 할 필요가 있으며, 특히 변혁적 리더십의 역량강화를 포함한 전문적이고 체계화 된 경력관리가 필요함을 제언한다.
