Abstract

One of the most critical concerns of hospital management is how to maintain and

improve the organizational effectiveness.

The organizational effectiveness can be obtained through human efforts which are

related with individual motivation and job satisfaction.

The purposes of this article are two fold: to identify the relationship between

the organizational structure and hospital characteristics; to find out the effects

of the hospital characteristics, organizational structure and personal

characteristics on the individual motivation and job satisfaction in training

hospitals in Korea.

Variables selected in this study are divided into two categories.

First, In order to identify relationship between hospital characteristics and

organizational structure, data on nine variables were collected from 134 leaching

hospitals. Second, job satisfaction and motivation by job classification were

measured based on 5-point Likert scale.

Measures for personal characteristics include: Sex, age, educational level, job

classification, duration of career; measures for hospital characteristics include:

bed sizers type of ownership, locations type of teaching hospital, affiliation to

medical school or not; measures for Organizational structure include: the number of

managerial functions, coordinating department, auditing departmental the number of

Departmental Managers who are contact directly with general director.

The results of statistical analysis are as follows:

A. Organizational structure by hospital characteristics.

1) The number of managerial hierachy are positively related with bed site

(κ**2=14.51, p<0.05).

2) Large hospitals are likely to have the coordinating departments(κ**2=10.54,

p<0.05).

3) The number of managerial hierachy in public hospitals is smaller than those in

privately owned hospitals(κ**2=23.10, p<0.05).

4) University hospitals are Likely to have more than five mental managers who are

contact directly with general director(κ**2=32.85, p<0.05).

5) leaching hospitals are likely to have the coordinating-department(κ**2=22.40,

p<0.05) and to have mere departmental managers(κ**2=26.14, p<0.05)

B. Motivation and job satisfaction by job classifications based on overall score.

1) Doctors are most highly motivated and satisfied in comparison with other

personnel.

2) Nurses are more motivated than clerks but clerks are more satisfied than

nurses.

3) Technicians are least motivated and satisfied among four jobs.

C. Comparison of each Item on motivation and job satisfaction by job

classification.

1) The degree of cohesiveness among group members is the most important factor

influencing job satisfaction (F=4.69, p<0.05).

2) Perception of responsibility for carrying out task is the most important

factor influencing motivation (F=2.37, p<0.05).

D. Motivation and job satisfaction by personal characteristics, hospital

characteristics and organizational structure.

1) Age, job classification and duration of career are significantly related with

job satisfaction (F=11.79, 3.55, 4.14, p<0.05). The higher in age, the more

satisfied. Furthermore, the longer duration of career, the more satisfied.

2) Motivation is significantly related with age, education levels job

classification, duration of career. The higher level of education, the higher In

age; the longer in duration of career, the more highly motivated (F=3.99, 4.50,

7.83, 6.59, p<0.05).

3) Motivation is significantly related with medical training function, existence

of auditing department and existence of coordinating department. Personnel of

university hospitals are more motivated than other hospitals. Personnel of

hospitals which have both auditing department and coordinating department are more

motivated than other hospitals.
