DACUM 기법을 활용한 병원교육간호사의 직무개발 : 일 대학병원을 중심으로

Abstract

본 연구는 데이컴 기법을 이용한 직무분석을 통하여 병원교육간호사의 역할과 업무 범위의 정립을 위한 방법론적 연구로써. 1) 데이컴 기법을 이용한 병원교육간호사의 직무 정의, 임무 및 작업내용 도출, 2) 임무와 작업 내용에 대한 내용 타당도 검증, 3) 임무와 작업 내용에 대한 임상 타당도 검증, 4) 병원교육간호사 직무개발 최종안 도출의 4단계에 걸쳐 시행되었으며 그에 대한 구체적인 내용은 다음과 같다.

1. 2016년 10월 8일 병원교육간호사의 직무기술서 초안을 도출하고자 서울시 일 대학병원의 병원교육간호사들을 대상으로 6인을 선정하여 데이컴 워크숍을 시행하였다. 이를 통하여 총 11개의 임무와 52개의 작업, 그리고 각 임무에 따르는 기술, 지식 태도가 포함된 초안이 도출하였다.

2. 도출된 병원교육간호사의 임무와 작업 초안은 2016년 10월 13일부터 10월 15일에 걸쳐 6인의 전문가를 통해 내용타당도를 검증하였고, 모든 항목이 CVI 7.0 이상으로 채택되었으나 몇몇 항목은 전문가들의 의견 수렴을 통하여 수정 및 보완이 되었다. 그 결과 총 12개의 임무: <인재육성전략 수립>, <교육 기획>, <교육 개발>, <교육 운영>, <교육 평가>, <교육성과 관리>, <상담 수행>, <현장 훈련>, <업무개선활동>, <교수 활동>, <교육자원 관리>, <자기 계발>과, 그에 따른 56개의 작업으로 다시 분류되었다.

3. 2016년 11월 22일부터 12월 2일까지 약 10일에 걸쳐 25명의 실무자들에게 각 임무와 작업 내용에 대한 중요도, 빈도, 난이도에 대한 내용과 각 임무에 따른 지식, 기술, 태도와 관련된 의견을 묻는 형태의 설문을 실시하였으며, 이를 토대로 각 임무와 작업의 상대적 가치의 척도인 결정계수를 도출하였고, 임무 영역의 상위 5순위는 ‘교수활동’(20.70), ‘업무개선활동’(20.21), ‘교육개발’(18.86), ‘현장훈련’(17.94), ‘교육평가’(17.94)였으며, 작업 영역의 상위 5순위는 ‘교육자료 개발하기’(22.56), ‘교육 컨텐츠 개발하기’(22.08), ‘연구 수행하기’(21.50), ‘중장기 전략 수립하기’(21.16), ‘업무 지침서 개발/개정하기’(21.15)의 순이었다.

본 연구는 병원교육간호사의 직무 분석을 통해 이들의 역할과 업무를 명확히 정의하고자 하였고, 그 결과 12개의 임무와 56개의 작업, 그리고 각 임무에 따르는 지식, 태도, 기술을 도출하였고, 각 임무와 작업의 중요도, 빈도, 난이도를 비교분석 하였다. 이는 앞으로 병원교육간호사의 역할과 업무를 명확하게 정의하고, 이들을 효과적으로 활용하기 위한 기초자료로 매우 유용할 것으로 기대된다.

As a methodological study this work determined the roles and responsibilities of a clinical nurse educator using DACUM method as follows: 1) define job of clinical nurse educator and determine its duties and tasks, 2) check the validity of details of duties and tasks determined in previous, 3) check a clinical applicability of the details of duties and tasks, 4) finalize the job description of clinical nurse educator through the follows:

1. Oct. 8, 2016, DACUM workshop was held with 6 clinical nurse educators, who are working at the same hospital to make a draft of a job description for a clinical nurse educator. From this workshop a draft, which is composed of 11 duties and 52 tasks and accompanying techniques, knowledge and attitudes, was developed.

2. The developed draft was reviewed its contents and validity for job description of a clinical nurse educator by 6 experts from Oct. 13, 2016 to Oct. 15, 2016. Then all contents were approved with CVI score higher than 7.0 and some contents were modified by the experts. Finally a job for a clinical nurse educator was determined with 12 duties: <education policy development>, <education planning>, <education development>, <education operation>, <education evaluation>, <educational achievement management>, <counselling>, <field training>, <action for job improvement>, <teaching>, <educational resources management> and accompanying 56 tasks.

3. From Nov. 22, 2016 to Dec. 2, 2016, a survey were performed with 26 acting clinical nurse educators for a draft to evaluate the importance, frequent and difficulty of duties and tasks including demanding knowledge, techniques and attitudes of a clinical nurse educator. From this survey determination coefficients for duties and tasks were determined. Then it was determined that the top 5 duties as follow: teaching (20.70), action for job improvement (20.21), education development (18.86), field training (17.94), and education evaluation (17.94) and the top 5 work as follow: development of materials for education (22.56), development of education contents (22.08), research (21.50), development of mid- and long-term policy (21.26), and development/improvement of manual (21.15).

This study determined the job description of a clinical nurse educator composed of 12 duties with 56 tasks and its accompanying knowledge, techniques and attitudes through the job analysis then compared the importance, frequent, difficulty of each duty and work. This work will be very useful as a basic reference to develop a role and work of a clinical nurse educator and to utilize a clinical nurse educator.
