신규 간호사의 프리셉터쉽 경험

본 연구의 목적은 프리셉터쉽의 적용을 받은 신규 간호사의 경험을 개략적인 경험, 업무적인 측면, 조직

행정적인 측면, 대인관계 측면, 개인적인 측면, 그 외의 경험으로 나누어서 조사하고자 하였다.

근무기간이 3개월에서 5개월까지였던 9명의 신규 간호사를 면접하였으며 내용분석법으로 분석하였다.

연구 결과는 다음과 같다.

1. 신규 간호사의 개괄적인 프리셉터쉽 경험은 프리셉터쉽 자체의 학습 특성과 프리셉터의 교육 방법, 프리셉터의 정의를 표현하였다. 신규 간호사들은 프리셉터에 대해 다양한 표현으로 정의를 내렸다: ‘정신적 지주’, ‘어머니 같은 사람’, ‘역할 모델’, ‘도와주는 사람’, ‘길잡이’, ‘책임감있게 봐주는 사람’, ‘보모’.

2. 프리셉터쉽을 진행하면서 업무와 관련되어 겪은 경험에 대해 신규 간호사들은 다음의 4범주로 대답을 하였다. 업무에 익숙치 않음, 업무에 필요한 내용의 반복 학습과 자가 학습, 업무에 익숙치 않음으로 인한 실수에 대해서 질책을 받은 경험, 팀워크가 필요함을 느꼈다는 소감을 표현하였다.

3. 프리셉터쉽을 진행하면서 경험한 대인관계에 대해서 신규 간호사들은 신규 간호사들은 프리셉터가 업무만 지도하는 사람이 아니라 그의 가치관이나 태도 등에서까지 본보기가 되는 상대로 인식하였다. 업무 외의 부분까지 챙겨주는 것에 고마워하였으며 대인관계를 잘 맺기 위하여 프리셉티의 나름의 노력을 하고 있는 것으로 나타났다. 다른 간호사들과도 자연스럽게 관계를 형성하는데 큰 어려움은 없었던 것으로 회상하였다. 의사를 비롯한 다른 직종의 인력과의 관계에서는 익숙치 못한 업무 속에서 관계에 어려움을 표현하였다.

4. 조직, 행정과 관련되어 휴가나 인사, 승진 등의 행정적인 절차에 대해서는 프리셉터쉽 기간 중에는 업무를 익히느라 이 부분까지는 미처 생각하지 못한다는 반응이었다.

5. 프리셉터쉽을 진행하면서 개인적으로 겪은 경험으로는 ‘현실 충격‘을 언급하였다. 개인적으로 어려울때는 친구/동료/식구 등 주변 사람들과의 대화가 주된 해소 방법이었고 특히 같은 일을 하는 대학 친구나 현재 같은 병원에서 신규 간호사인 동료와 어려움을 토로하는 것이 가장 도움이 된다고 하였다.

6. 프리셉터쉽과 관련되어 서술한 내용 외에 경험을 자유롭게 서술하도록 했을 때 프리셉티로서의 위치가 끝나서 독립을 한 과정이나 그 이후에도 이어지는 프리셉터와의 관계, 현행 프리셉터쉽의 수정할 점, 업무에 익숙해지기 시작한다는 표현, 병동의 경력 간호사를 보면서 자신의 미래의 모습을 떠올리게 된다는 표현이 있었다.

신규 간호사들은 자신의 경험을 근거하여 현행 프리셉터쉽의 수정할 점을 열거하였다. 여러 과를 실습하게 하고 추후에 선택할 기회를 준다든지, 프리셉터는 한 명으로 압축했으면 좋겠다든지, 실제 병동 상황을 고려하여 체크리스트의 기간을 6개월로 연장하는 의견, 마지막으로 프리셉터들도 프리셉티의 타입을 파악하려는 노력을 해야한다는 의견이 있었다.

이 연구의 결과에 의하면 프리셉터쉽이 신규 간호사의 임상 적응에 긍정적인 영향을 미치고 있으나 좀더 효율적인 적응을 위하여 더 다양한 전략의 개발이 필요하다고 하겠다.

[영문]The main purpose of this study was to explore the adaptation experience who received preceptorship. The experienece was divided into general experience related to preceptorship, jobs, organization, human rdlationships, personal aspects and others.

A sample of 9 nurses who worked for 3 to 5 months were interviewed and the content analysis was used to analyze the data.

The result of this syudy are as followed :

1. General experience of preceptorship was about teaching characteristics, educational methods and the definition of preceptor. The definition of preceptor was expressed as ''mentor'', ''someone like mother'', ''role model'', ''helper'', ''guidance'', ''caregiver with accountability'', ''nursery''.

2. The experience related to job was expressed as unskilled to the job, repeated and self study about knowledge for nursing practice, scolding experience about mistakes and the need of teamwork.

3. In human relational experience, newly employed nurses felt the preceptor as a role model about their sense of value and attitude. They also felt thanks to preceptor about looking after their situation and did their best to adapt. There was no any difficulty to have a good relationship with other nurses. They also felt some difficulties to work with other personnels like doctors.

4. They usually have no idea about vacation, promotion and any other working conditions during preceptorship period.

5. In personal experience, they mentioned about realty shock. They usually communicated about their distress with friends, collegues and family members.

6. They also mentioned about the relationship with preceptor after preceptorship period, things about preceptorship to modify, the feeling of being skillful to their jobs and guessing their future to see other experienced nurses.

Things to be modified were having chance to practice many wards, be trained by only one preceptor, extend the due time final check up as six months and the preceptor should try to distinguish the preceptee characteristics.

The findings of this study suggest the need to developing the other strategies help newly employed nurses as well as the effect of preceptorship program for adaptation of newly employed nurses
