수술실 간호원의 역할스트레스, 소진(Burn out)경험정도와 직무만족도와의 상관관계연구

Abstract
[한글]

본 연구의 목적은 수술실 간호원이 수술실내에서 경험하는 역할스트레스 및 소진경험정도에 영향을 미치는 요인 및 그 정도를 파악하고 이러한 요인들이 직무만족도에 미치는 영양을 규명하므로써 수술실 간호원이 당면한 문제 해결과 예방에 도움이 되는 기초적 자료를 제공하기 위함이다.

연구대상은 서울시내에 소재한 침상수가 300개 이상인 7개의 종합병원 수술실 간호원 180명을 대상으로 하여, 1984년 9월 12일부터 동년 9월 18일 사이에 질문지를 배부하고 수집하였다.

연구도구로는 Rizzo등이 개발한 역할스트레스 측정도구와 Pines등이 개발하고 「픽」이 한국실정에 맞게 문장화한 Burnout 측정도구와 Paula등이 개발한 건강전문직 인력을 위한 직무만족 측정"도구를 기초로 본 연구자가 작성한 질문지를 사전조사와 문항분석신뢰도 검증을 거쳐 사용하였다.

수집된 자료의 분석을 위해 일반적 특성은 백분율, 빈도로 산출하고 제 변수 측정에는 평균평점, 일반적 특성과 제 변수와의 관계는 ANOVA, 변수간의 상관성과 가설검증은 Pearson Correlation Coefficiency, 직무만족과 예측요인의 상관성은 Stepwise Multiple Regression의 통계방법을 사용하였다.

본 연구의 결과는 다음과 같다.

1. 가설검증에서는

제1가설, '역할스트레스와 소진경험정도와는 긍정적 상관관계가 있을 것이다 '는 지지되었다. (r=.6007, P<.01)

제2가설, '역할스트레스와 직무만족도와는 역 상관관계가 있을 것이다 '는 지지되었다. ( r=-.6086, P<.01)

제3가설, '소진경험정도와 직무만족도는 역 상관관계가 있을 것이다 ' 는 지지되었다. (r=-.7116, P<.01)

2. 대상자의 일반적 특성과 제 변수와의 관계에서는 역할스트레스와 종교가 유의한 관계를 보여( F= .176, P<.05) 종교가 없는 수술실 간호원에게 역할스트레스가 높음을 나타내었고, 소진경험정도와는 연령 (F=4.129, P<.05), 결혼여부 (F=11.504, P<.01), 종교 (F=12.926, P<.01), 업무형태 ( F=3.530, P<.05 ), 직위(F=5.283, P<.01)가 유의한 관계를 보여, 미혼이며 종교가 없고 직위가 낮을수록 소진경험정도가 높게 나타났으며 주로 행정업무만 보는 수술실 간호원이나 연령이 많을수록 소진경험 정도가 낮게 나타났다. 직무만

족도와 결혼여부 ( F=6,325, P<.05), 종교(F=10.133, P<.01), 업무형태 (F=3.759, P<.05), 직위 ( F=5.203, P<.01)와는 유의한 관계를 보여, 기혼이며 종교가 있고 직위가 높을수록 직무만족도가 높게 나타났으며 주로 행정업무만 보는 수술실 간호원에게 직무만족도가 높게 나타났다.

3. 직무만족도와 예측인자간의 상관성에서는 직무만족도에 가장 높은 상관성을 나타낸 소진경험정도 만으로 직무만족을 50.6% 설명할 수 있었고( F=61.825, P<.001) , 여기에 역할스트레스, 직위를 첨가한 세변수로 56.6 %를 설명할 수 있었다.

이와 같이 세변수를 모두 합해서 직무만족도를 56.6 % 밖에 설명할 수 없었던 것으로 보아 이외에 다른 요인들이 직무만족도에 영향을 미치고 있다고 생각되므로 앞으로 이에 대한 계속 연구가 필요하리 라고 본다.



[영문]

This study was done for 7.he purpose of analyzing the relationships between work satisfactions role stress, burnout level among operating roots nurses and the characteristic of the subjects. And also it. makes an offer the basic data to help resolution and prevention the problems of the operating room nurses.

The subject consisted of 180 operating room nurses who were employed in 7 different, General Hospital which has over 300 beds located in Seoul. Data collection was done from September 12th to September 18th, by means of a questionnaire. The instruments used for this study were the questionnaire based on the Role Stress Scale developed by Rizzo et al, Burnout Scale developed by Pines et. al, and adapted to the Korean situation by Peek and the Work Satisfaction Scale developed by Paul et, al. This researcher subjected the questionnaire to a pre-test and to an internal reliability consistency test through item analysis.

The analysis of data was done by use of the Mean, Frequency, ANOVA, Pearson Correlation Coefficient, and Stepwise -Multiple Regression Analysis.

The results of study were as follows:

1. Using the Pearson Correlation Coefficient hypothesis, it was found that

1) The first hypothesis, "the relationship between the role stress and burnout level may be positive correlation", was accepted. (r=.6007, P<.01)

2) The second hypothesis, "the relationship between the role stress and work satisfaction may be negative correlation", was accepted. (r=-.6086, P<.01)

3) The third hypothesis, "the relationship between the burnout level and work satisfaction may be negative correlation", was accepted. (r=-.7110, P<.01)

2. Using the ANOVA test, it was found that :

The relationship between role stress and religion were significant at the .05 level. And the relationships between burnout level, age and work type were significant at the .05 level and marrital status, religion and position were significant at the .01 level. And the relationships between work satisfaction, marrital status and work type were significant at the .05 level and religion and position were significant at the .01 level.

3. Using the Stepwise Multiple Regression Analysis, it, was found that:

1) 'Burnout level' could account, for work satisfaction in 50.6% of the sample. (F=61.825, P<.001)

2) 'Role stress' when added to this accounted for 55.7% of work satisfaction. (F=23.523, P<.001)

3) 'Position' when added to this accounted for 56.6% of work satisfaction. (F=5.403, P<.05)

This indicated that other factors influence work satisfaction, since the combination of variable explained only 56.6% work satisfaction. Therefore futher studies are needed to investigate the predictors of work satisfaction.
